摘要

人才是奶牛养殖业的基础,对奶牛养殖业的发展起到至关重要的重要,了解奶牛养殖业的人员情况具有重要意义。本文对23 个省(直辖市、自治区)320 家奶牛场的人员情况进行调研,统计奶牛场中主要工种年龄、工资、学历、重要性、离职率等情况,结果表明:场长、饲养员、粪污处理员的老龄化程度最高;员工学历主要以大专及以下为主,场长中硕士及以上人员最高;场长是月工资最高的工种,奶牛场人力成本较高;奶牛场各工种在过去12 月均有一定的离职率。笔者针对奶牛场存在的问题,提出、积极面对用工老龄化的趋势、加强高素质人才培养和吸纳、建立合理的人力资源制度、加强畜牧业社会化服务体系的建设等建议。

Abstract

Talents are the foundation of the dairy farming industry,and play a vital role in the development of the dairy farming industry. It is of great significance to understand the personnel situation of the dairy farming industry. In this paper, the staff of 320 farms in 23 provinces (municipalities directly under the Central Government,autonomous regions) were investigated, and the age,salary, education background,importance,turnover rate and other conditions of the main types of work in the farms were counted. The results showed that the farm head,breeder,and fecal sewage disposal personnel were the most aged. The education background of the staff was mainly junior college or below,and the highest was the director with a master's degree or above. The farm head was the type of work with the highest monthly wage, and the labor cost of the farm was high. There had been a certain turnover rate for all types of work in the pastures in the past 12 months. In view of the problems existing in the pastures,this paper put forward and actively faced the trend of aging employment,strengthened the cultivation and absorption of high-quality talents,established a reasonable human resource system,and strengthened the construction of the socialized service system of animal husbandry.
